Abstract

¸ñÀû: º» ¿¬±¸ÀÇ ¸ñÀûÀº Á¾ÇÕº´¿ø °£È£»çÀÇ È¸º¹Åº·Â¼º°ú Á÷¹«¹èżºÀÌ ÀÌÁ÷Àǵµ¿¡ ¹ÌÄ¡´Â ¿µÇâÀ» ÆľÇÇÏ¿© ½ÇÁúÀûÀÎ ÀÌÁ÷°ü¸® ¹æ¾È ¸¶·Ã ¹× È¿À²ÀûÀÎ Àη°ü¸®ÀÇ ±âÃÊ ÀڷḦ Á¦°øÇÏ´Â °ÍÀ̾ú´Ù.

¹æ¹ý: P-µµ½Ã¿¡ 500º´»ó ÀÌ»ó 2°÷ÀÇ Á¾ÇÕº´¿ø °£È£»ç 333¸íÀ¸·ÎºÎÅÍ ÀڷḦ ¼öÁýÇÏ¿´´Ù. ÀÚ·á ºÐ¼®Àº SPSS/WIN 25.0 ProgramÀ» ÅëÇÑ À§°èÀû ȸ±Í ºÐ¼®À» ½ÃÇàÇÏ¿´´Ù.

°á°ú: Á¾ÇÕº´¿ø °£È£»çÀÇ ÀÌÁ÷Àǵµ¿¡ ¿µÇâÀ» ¹ÌÄ¡´Â Áß¿äÇÑ ¿äÀÎÀº ÀûÇÕ¼º, ±àÁ¤¼º, ¿¬°è, ´ëÀΰü°è, ÀÌÁ÷°æÇèÀ¸·Î ³ªÅ¸³µÀ¸¸ç, ȸ±Í¸ðÇüÀÇ ¼³¸í·ÂÀº 42%¿´´Ù.

°á·Ð: Á¾ÇÕº´¿ø °£È£»çÀÇ È¸º¹Åº·Â¼º°ú Á÷¹«¹èżºÀº ÀÌÁ÷Àǵµ¿¡ ¿µÇâÀ» ÁÖ´Â ¿äÀÎÀÓÀ» ¾Ë ¼ö ÀÖ¾ú´Ù. ±×·¯¹Ç·Î ÀÌÁ÷Àǵµ¸¦ °¨¼Ò½ÃÅ°±â À§ÇØ È¸º¹Åº·Â¼º, Á÷¹«¹èżº ¹× Á¶Á÷Â÷¿øÀÇ Áö¿øÀ» °³¼±ÇÏ·Á´Â ³ë·ÂÀÌ ¿ä±¸µÈ´Ù.

Purpose: The purpose of this study was to identify the effect of resilience and job placement on general hospitalnurse¡¯s intention to relocate, prepare a practical transfer management plan, and provide basic data on effective personnelmanagement.

Methods: Data were collected from 333 nurses in 2 general hospitals with more than 500 bedsin P-city. Data analysis was performed using hierarchical regression with the SPSS/WIN 25.0 program.

Results: Thesignificant factors influencing turnover intention of hospital nurses were sacrifice, fit, link, interpersonal relationship,followed by experience of turnover. Explanatory power was 42% in the regression model.

Conclusion: Resilienceand job embeddedness have a positive effect on turnover intention in general hospital nurses. Therefore, efforts toimprove resilience, job embeddedness, and organizational support are required to decrease turnover intention.
